Develop your capacity to design the conditions for collective action
For experienced leaders and organisational practitioners who shape how people, processes and structures come together around a shared purpose.
Organisations rarely struggle because they lack capable people. More often, people become caught in structures, relationships and habitual ways of working that make coordinated action difficult.
This Masterclass develops your ability to read what is happening, bring different perspectives into play, design processes that lead to action and create the conditions for people to take responsibility for the whole.
You will work with both the organisation — and yourself as part of the system.

Four capacities for shaping how organisations work
The Masterclass develops four interconnected capacities.
SELF-MASTERY
How you show up becomes part of the conditions you create for others
Learn to remain present when the answer is unclear, notice your habitual reactions and use your authority with greater awareness.
Practise balancing reflection and action, intuition and analysis, direction and openness.
CO-CREATIVE LEADERSHIP
Know when to direct, involve, decide and step back
Co-creation does not mean that everyone decides everything.
Develop your ability to set direction without over-controlling, bring different perspectives into meaningful dialogue and choose the right degree of involvement for the situation.
PROCESS DESIGN
Design the journey — not only the meeting
Learn to read an organisational situation before deciding what intervention it needs.
Work with who needs to be involved, when and why, and design processes that move from exploration and sensemaking towards decision and coordinated action.
ORGANISATIONAL CONDITIONS
Shape the context in which responsibility becomes possible
Explore how purpose, roles, mandates, decision-making, relationships and ways of working influence what people are actually able to do.
Learn to work with both the relational and structural conditions of collective action.
TWO QUESTIONS WE RETURN TO THROUGHOUT
What conditions are you currently creating?
What conditions does the situation actually require?
For people who shape how organisations work
We use the term Organisational Practice Lead to describe a role rather than a formal job title.
It is someone who takes responsibility for how purpose and intention become coordinated action across people, processes and organisational boundaries.
The Masterclass is particularly relevant if you:
-
Create direction without having all the answers yourself
-
Lead teams, functions, programmes or organisational development
-
Design or facilitate processes involving different perspectives and interests
-
Influence how responsibility, decisions and collaboration are organised
-
Work across leadership, culture, strategy, people and organisational development
-
Want to become more conscious of how your own leadership shapes the system around you
Participants typically include experienced leaders, People & Culture and OD professionals, transformation and programme leads, internal consultants and experienced organisational practitioners.

The days spent in nature with Sune Kjems and Ida Vesterdal were among the most transformative experiences I’ve ever had in terms of my own personal development and leadership. I highly recommend it!

The fact that we’ve managed to create such a safe space for everyone in such a short time means that all the things you might otherwise find yourself thinking about – What do these people think of me? How should I behave here? – disappear completely, so that the focus is entirely on learning, being present and a sense of community.

I have been working in the field of leadership and transformation for more than 20 years, and I have realised that there is so much more to learn – and I have learnt a great deal!

A Masterclass in a world of its own
The Masterclass takes place on the privately owned island of Klaus Nars Holm in Farum Lake — a small hidden place approximately 20 minutes from central Copenhagen.
We deliberately step out of the everyday organisational environment.
The island creates space to slow down, notice more and work with questions that are difficult to explore between meetings and deadlines.
We work both indoors and outside, combining conversation, reflection, practice and the surrounding nature as part of the learning environment.
The island offers an old summer house with plenty of character, terraces overlooking the lake, fire pits, sauna — and three rather independent peacocks.
Our captain and host, Rasmus, grew up on the island and somehow manages to make almost anything possible.
Overnight accommodation on the island is included if you want to experience the place after the day's work has ended.
Learning through your own organisational practice
The Masterclass is not built around a collection of tools to apply mechanically.
Organisations are different. Situations are different. The same intervention can be useful in one context and counterproductive in another.
The deeper capability is learning to notice what is happening, understand what the situation requires and design a response accordingly.
BEFORE
Individual intention conversation
Before the programme, you have an individual conversation with Ida or Sune.
Together, we identify a real leadership or organisational challenge that you will use as a practice field throughout the Masterclass.
DURING
Three immersive Masterclass days
Three consecutive days from 10:00–17:00 on Klaus Nars Holm.
We combine:
-
conceptual frameworks
-
work on participants' real organisational situations
-
individual reflection
-
peer inquiry
-
facilitation and process-design practice
-
embodied and nature-based practices
Overnight accommodation is included.
BETWEEN
Bring it back into the organisation
You take selected experiments, questions or practices back into your everyday work.
The aim is not simply to apply what you have learned, but to notice how the organisation responds.
AFTER
One follow-up day
Approximately 4–6 weeks later, we meet again from 10:00–15:00.
We explore what happened in practice:
What worked?
What resisted?
What surprised you?
What do you now see differently?
What might you redesign next?
INCLUDED
Access to all learning materials and selected readings.
Opportunity for online sparring.
Access to Via Design's alumni community.
Two perspectives on organisational practice
The Masterclass is created and facilitated by Ida Vesterdal and Sune Kjems, founders of Via Design.
We approach organisational development from different but complementary perspectives.

Ida Vesterdal
Culture analyst, coach and leadership adviser
Ida works with the human and relational dynamics of organisations: how leadership, behaviour, power, trust and habitual patterns influence people's ability to take responsibility and work well together.
Her background combines consulting with senior experience from complex organisations, and her work draws on culture analysis, coaching, transformation leadership and wisdom practices.

Sune Kjems
Designer, educator and organisational adviser
Sune approaches organisations through design: how purpose, structures, processes and ways of working shape what becomes possible between people.
His work draws on organisational design, design thinking, facilitation, transformation leadership and long-term practice with wisdom traditions.
Together, we work where the relational and the structural meet — because neither can be meaningfully changed in isolation.
The Masterclass is part of our wider Culture via Design practice: deliberately shaping the conditions that influence how people work together and how organisations act on purpose.
Is this your kind of practice?
The Masterclass is intentionally small, with 8–10 participants.
It is designed for people who already carry meaningful responsibility for how organisations work — and who want to develop their ability to create direction, design processes and enable collective responsibility without relying on fixed recipes.
If you are curious whether the programme fits your role and the organisational challenges you are working with, start with a conversation.
